Introduction With the advancement of technology, healthcare, and professional development evolving in every industry, including the healthcare field, there is a reoccurrence of employees changing positions, leaving organizations, and starting their journey as entrepreneurs. Kelly Carmon's predicament at West Liberty Health Service reflects the emerging challenges that many employers face where the aspirations to grow and develop as a leader are being stifled due to the overwhelming load of work and the inability to find time to learn while on the job (McAlearney et al., 2022). This case study provided details regarding employees' challenges as subordinates and as operating managers within an organization. While the role of an operating manager carries value and significant responsibility, there are a variety of constraints that inhibit managers
like Kelly Carmon from acquiring further success and properly reaching their fullest potential. This literature will address the revolving issues that stifle emerging leaders and provide methods to assist them in obtaining personal and professional development within the healthcare industry.
Constraints and Overcoming Constraints
Constraints within the workforce cripple the potential of employees and create challenging cycles that prevent their aspirations for success. According to The Open University (n.d.), constraints are defined as "factors within the organization and outside it that limit what the
job holder can do" (The Open University, [APA] n.d.). Some factors that prohibit employees from growing in their current role are location, time, burnout, and being overworked and underpaid. One of the apparent constraints that Carmon faces within her positions is the low chance of being promoted since her first promotion as an operations manager, which is her current role. Another limitation that Carmon faces in her position is the lack of time to become more educated in her area of expertise due to the high volume of work she endures daily.
Carmon's workload and overwhelming responsibilities also revealed that "she had yet to successfully participate in any seminar or educational class offered by the health system because she could never seem to get away from her job" (McAlearney et al., 2022). Carmon's ability to grow professionally is also stifled due to her feeling burnt out by all the time she is committing to her work with no proper balance for life and the time to invest in her professional development and personal life (McAlearney et al., 2022). Overcoming the challenges within the workforce at times is difficult. Therefore, to overcome Carmon's constraints, one of the first options she can implement to overcome some of the constraints is to find time to "successfully participate in any seminar or educational class offered by the health system" (McAlearney et al., 2022). For some, constraints can cause negative impacts on workers mentally, physically, emotionally, financially, and spiritually in ways where there is an "increase in the level of work, which then leads to negative performance, and as a result, they are unable to complete their task efficiently" (Pindek et al., 2019, pg. 79-95). Organizational developmental programs are essential to add value to an organization's current and emerging leaders. Therefore, organizations
must structure their businesses in ways where employees have a work-life balance and can excel to their highest potential, not just within the workplace but in their personal lives. Learning on the Job
Learning on the job requires adaptability, adjustments, and communication to succeed personally and professionally. Along with visiting some of the programs offered at West Liberty,
it would be wise for Carmon to review the information her mentors mentioned in previous conversations regarding how she can improve and excel professionally (McAlearney et al., 2022). According to the U.S. Department of Energy (2023), a mentorship is "a protected relationship in which a more knowledgeable or experienced person guides and nurtures the
professional development or growth of another, outside of the normal manager/ subordinate line management" (U.S. Department of Energy, 2023). Mentors are vital assets to the journey of emerging and current leaders within the corporate arena and also for personal development. Some advantages of having access to mentors include the benefits of continuous motivation, encouragement, and direction regarding obtaining their goals with exceptional support (U.S. Department of Energy, 2023). Within the professional environment, one of the common challenges is the need to prioritize tasks and juggle the time allotted for each task. "Prioritization is a powerful skill that will help control workflow and optimize productivity" (Barnhart, 2023). In the case of Kelly Carmon, one of the topics that she may need to discuss with her mentors is ways to prioritize her work so that she can find the proper time to complete her tasks and also time to learn on the job for professional development. Leadership also requires delegating authority to other members of a manager's team, which benefits the employees and assists those in authoritative positions like Kelly Carmon. Delegating authority "enables business leaders to manage their workload, reducing stress and increasing productivity effectively" (Donston-Miller,
2022). Professional development is a personal action that one must take control of oneself because most organizations will not force an individual to seek growth unless it is requested or desired by an individual. Therefore, it is Carmon's responsibility to seek ways to learn on the job and put things in place so that she can do her job better as an operating manager despite the continuous constraints she feels. After delegating authority to other team members, there is a more substantial possibility that Carmon can achieve her personal goals of learning and reaching her professional aspirations as she initially imagined. At times, one must create opportunities for oneself; in Carmon's case, she must go after what she desires to obtain the success she dreams of.
Once Carmon has reviewed the information that has been given to her by her mentors regarding
professional development, meeting with Patricia Edwards, the cardiology director, would be ideal because Carmon can then inquire about additional ways for her to seek growth in her current position as well as discuss ways to adjust her time and responsibilities which may enable her to attend the career development programs offered at West Liberty. When change is required in an organization, there is a chain of command; therefore, Carmon must meet with Patricia to strategize her next steps and inquire about other ways that she can grow and excel at West Liberty.
Meeting Preparations
Professional meeting preparation is imperative to obtain success within the working environment. Within some organizations, some employees become complacent in their roles where they do not seek high achievement. When an employee desires to reach milestones of growth within an organization, it reflects longevity and a mission that is larger than economic gain but also adds value to the lives of the organization's employees. "Growth is crucial to the long-term survival of a business. It helps to acquire assets, attract new talent, and fund investments. It also drives business performance and profit" (Invest Northern Ireland, [APA] n.d.). Carmon is at an advantage due to her interest in improving and acquiring personal development in her career. In preparation for Carmon's meeting with Edwards, she should review
her resume and update it where she feels it is necessary. The purpose of a resume is to show an employer the qualifications, creditability, and experience of a current or potential employee (Birt, 2022). One additional tool that Carmon can use to prepare for her meeting with Edwards is
to request a performance assessment that she can fill out and also request for Edwards to complete an evaluation regarding how she has progressed in her current role. Performance improvement assessments "help employees achieve better performance and growth" (Bamboo
