Should the job evaluation depend on an appraisal of the jobholder's performance? Why?
Why not?
Yes, performance should determine job evaluation. Here is why:
●
Reflects contributions: Job evaluation assesses an organization's job value. The
evaluation can better reflect jobholder contributions by evaluating performance. High-
performing employees that continuously exceed expectations may have a stronger impact
on the organization's success and should be recognized and rewarded.
●
Job evaluation and performance appraisal can motivate staff. Knowing that their
performance directly affects their job evaluation might motivate employees to enhance
their talents and contribute more to the organization. It promotes individual and
organizational performance.
●
Job evaluation determines remuneration and other rewards in a company. Performance
appraisal lets businesses tailor rewards to individual performance. This distinction
promotes high-performers and gives low-performers a chance to improve.
●
Continuous improvement: Job performance review gives employees and the company
valuable input. It points out shortcomings in job design, skill requirements, and
performance expectations. This data can be utilized to tailor training, optimize job
hierarchies, and boost organizational efficiency.
●
Ensuring justice and equity: Job evaluation compares jobs based on content but must also
consider job performance. Without considering performance, high-performing employees
may feel devalued, and low-performing employees may receive undeserved awards. Job
evaluation can be fair by linking rewards to performance.
3
●
Job evaluation and performance appraisal are separate yet related. Performance appraisal
improves job evaluation by evaluating individual performance.
Working individually, using the point system described in steps 1 to 16 in this chapter. Do
so for a job description found online. To simplify things, assume there is only one
compensable factor to use: job complexity, so use Figure 11-5.
Given the available data, employing the point system to assess the level of intricacy
associated with the Python Engineer position is possible. https://boards.greenhouse.io/crowdbotics/jobs/4023618007

Transfer (REST) Application Programming Interfaces (APIs).

The app was developed using the Crowdbotics App Builder platform, accessed at
https://www.crowdbotics.com/app-builder.
Let us proceed following the steps described in steps 1 to 16 in chapter 11.
Calculate the upper limit of points that can be assigned to the compensable factor: Given
that the sole determinant under consideration is job complexity, it follows that the upper limit for
points attainable would amount to 600.
The degrees of the compensable factor refer to the various levels or gradations used to
assess and evaluate a particular factor's relative worth or value in determining compensation.
These degrees are typically established based on predetermined criteria and are used to
differentiate between different levels. In assessing the level of job complexity, it is possible to
categorize it into various degrees, namely: "routine," "limited complexity," "moderate
complexity," "high complexity," and "involves the exercise of independent judgment."
5
Allocate numerical values to each level of the compensable factor. In this proposed
framework, allocate numerical values to different levels of job complexity in the following
manner:
●
The term "routine" is assigned a value of 120 points.
●
The concept of "limited complexity" is valued at 240 points.
●
The idea of "moderate complexity" is quantified by assigning a value of 360 points.
●
The term "high complexity" refers to a score of 480 points.
●
Using independent judgment is a significant aspect, carrying a weight of 600 points.
Assess the job by ascertaining the level of job complexity: The job responsibilities
outlined appear comprehensive and aligned with the position's requirements. The duties
mentioned are clearly defined and encompass a range of tasks essential for the successful
execution of the role. Additionally, the qualifications and skills
The job complexity of the Python Engineer role can be assessed by utilizing a point
system, as indicated in the provided job description. This analysis will calculate the aggregate
number of points associated with the job.
The duties that signify the degree of discernment, proactiveness, inventiveness, and
intricate decision-making encompassed within the position:
●
Develop Python and JavaScript code following established best practices.
●
The role involves supporting product managers in developing technical plans and
generating specifications for upcoming assignments.
●
Create, design, and record internal Representational State Transfer (REST) Application
Programming Interfaces (APIs).
●
Incorporate external services, such as hosting providers, into a system.
6
●
Identify and resolve software defects.
●
Provide support to colleagues by conducting code reviews.
●
Effectively facilitate team communication by utilizing real-time and asynchronous
communication methods.
Based on the responsibilities above, it is possible to evaluate the level of job complexity
in the following manner:
Routine: The nature of the job does not entail the performance of monotonous tasks that
lack complexity and offer limited decision-making opportunities, as well as the application of
straightforward rules and procedures.
The position entails adhering to detailed instructions while occasionally necessitating the
exercise of limited discretion, relying on pre-established instructions and prescribed alternatives.
The position necessitates demonstrating initiative and independent judgment while being directly
supervised, owing to the greater diversity of factors to be considered.
The position typically adheres to established protocols, yet atypical challenges necessitate
independent thinking and discernment to assess and appraise circumstances and potentially adapt
conventional methodologies.
Utilization of independent judgment: The occupation entails an extraordinary level of
independent review, encompassing resolving unfamiliar problems, intricate decision-making,
and exercising discretion.
Based on an analysis of the job responsibilities and qualifications, it can be inferred that
the Python Engineer position can be classified as having a "Moderate complexity" level. This
classification is based on the requirement for the incumbent to demonstrate initiative, exercise
independent judgment, and possess the capacity to analyze and evaluate various situations.

CASE: HERE WE GO AGAIN The position of business office manager at Memorial Hospital has been a “hot seat,” changing incumbents frequently. When the position was vacated last May the four senior employees in the department were interviewed. All were told that because they were at the top of grade and the compensation structure for new supervisors had “not yet caught up with that of other jobs,” the position would not involve an increase in pay. All four declined to pursue the position, and all were given the impression that they were not considered fully qualified anyway, but that they might be considered for supervision again at a later date. That same month a new business office manager was hired from the outside, and the four senior employees were instructed to “show the new boss all you know.” Over the following several months the finance director told all four employees that they had “come along very well” and would be considered for the manager’s position should it come open…
